US market profile

The US is the centre of gravity.

Where £800m+ of group revenue lives

North America accounts for 53% of Diploma's revenue — the single largest geography by some distance. Eight US-headquartered operating companies sit inside the group, with the biggest concentrations in Controls (Windy City Wire alone is 20% of group) and Seals (the two Hercules entities plus VSP).

Diploma's CHRO Donna Catley has publicly signalled that the US is one of the targeted growth markets for talent investment, and the group's first-ever graduate programme launched in October 2025 across the US and UK.

Why this matters for hiring

The decentralised model means MDs are pivotal. Diploma has been refreshing the MD cohort — external hires plus internal promotions — and rebuilding the layers underneath (business CFOs, HR leaders, sales leadership) to support succession.

02 · Hiring Philosophy & Our MandateWhat Diploma is hiring for — and what we're helping solve.

Diploma's talent thesis (CHRO commentary)

MDs are the pivot.

The decentralised model puts the MD at the centre — strategy delivery, agility, customer focus all flow from the seat. Group has reset the MD remuneration framework specifically to attract and retain top operating leaders.

Refreshing the cohort.

External hires combined with internal promotions to build succession. The group has built up the layers underneath the MDs — business CFOs, HR leaders, sales leadership — precisely so the next President is already in seat.

US is named as a target market.

Targeted analysis of key markets — the US explicitly — for talent-pool access aligned with growth strategy. First-ever graduate programme launched Oct 2025 across US and UK.

DE&I targets are public.

40% women in Top 150 by FY30 (currently 32%, up from 20% in FY19). Ethnicity target for senior leadership by FY27. 50% of Executive Team have a diverse characteristic.

The succession lens

Why FDs and CDs matter most.

Identified by Diploma as the two roles most likely to step up to President

Diploma's working hypothesis — reflected in the structure of the group's recent leadership refresh — is that Finance Directors and Commercial Directors are the two seats most likely to feed the future President bench. Some current Presidents are previous owners who came with the acquisitions; others are newly appointed under Diploma. The succession picture depends on knowing which is which and what the internal & external bench looks like under each.

2009–2018 saw no US / Canada operating-company acquisitions (group focus was on European specialist distribution bolt-ons). 2022 was similarly a UK / European year. The three buckets above therefore map cleanly to the US / Canada M&A waves.

Our mandate

What Solutions Driven is delivering

Scope of the Diploma engagement
  • Corporate portrait — Diploma at group, sector and division level. Established baseline above.
  • Operating-company deep-dives — identify the President, FD and CD at each US business, cross-reference tenure with the acquisition date, flag previous-owner vs newly-appointed.
  • External commercial & finance leadership bench — passive bench within commutable radius of each Diploma site; full named pool surfaces in later phases.
  • Future business-leadership identification — the President-ready bench at the $30–$200M revenue band that fits Diploma's MD model.
  • M&A churn signals — events likely to release passive talent (Flexitallic/Michelin close, Garlock strike, etc.).

Refining Petrochem Chemical processing Pulp & paper Power generation LNG / Gas processing Food & pharma (selective)

VSP's wedge is engineered solutions + on-site execution: custom gaskets fabricated to spec, paired with bolt-torque crews, joint-integrity programmes and the proprietary FlangeSmart software. That bundle is the moat against the volume gasket houses.

LTI patterns differ by parent

PE-backed competitors (Lamons / Flexitallic legacy) use MIP or phantom-equity pools of 0.25–1.0%. Public-co subsidiaries like Diploma and Enpro / Garlock use RSUs or cash-settled LTI — typically smaller at sub-co leader level. That means VSP cannot win FD / CD candidates on equity upside alone; the comp pitch has to lean on parent stability, FTSE governance and cross-Diploma mobility instead.

SD verdict

"Come for the autonomy, stay for the stability."

VSP is a strong proposition for ambitious mid-tier FD/CD candidates who want a top-table seat in a stable, founder-led, FTSE-backed business after Tier-1 churn or PE fatigue. While the Tier-1 rivals (Garlock, John Crane, Lamons, Flexitallic) carry larger comp ceilings, VSP's competitive edge lies elsewhere: positioning, succession storytelling (the Tyler Ragsdale internal-rise narrative), and the cross-Diploma career-portability story are the levers that win this market.

The Michelin / Flexitallic close (Apr 2026) opens a 6-12 month window of disrupted Houston / Webster talent — this is the most actionable signal to lean into right now.
