Its growth depended on a steady flow of senior management, leadership and specialist hires across commercial, technical and operational functions. That flow needed to keep moving in several places at once.

The demand didn’t arrive as one manageable wave. It came in phases, rising and falling, sometimes stacking several live campaigns on top of each other. The business needed a way to absorb that variation without renegotiating terms or restarting a process every time volumes shifted.

The audience for that hiring wasn’t one leader with one definition of success. It was internal hiring managers spread across multiple business functions, each with their own pace, their own priorities and their own idea of what a strong hire looked like. When more roles doesn't mean more capacity

The internal talent acquisition team was already running at full stretch. Layer a fresh phase of hiring demand on top of that, and something has to give.

Until then, the internal team handled what it could and agencies were brought in role by role. It could just about cover a single vacancy. It had no mechanism for sustaining pipeline across dozens of live roles at the same time.

Solutions Driven started with discovery, not delivery. Stakeholder alignment sessions established hiring priorities. Pipeline analysis quantified the volume and candidate flow needed to hit targets. Process mapping built scalability and consistency into every role, and delivery planning matched resource to the actual shape of demand rather than a guess at it.

What that discovery surfaced was not what most hiring leaders assume. High-volume hiring success was not limited by candidate availability. It was limited by the ability to consistently generate, manage and convert pipeline at scale.

Why more headcount or more agencies wasn't the fix

Three options are on the table whenever hiring volume spikes:

  • Adding permanent internal headcount takes months to recruit, onboard and ramp, which defeats the point when the pressure is immediate. It also leaves the business carrying fixed cost through the next quiet phase, when demand inevitably eases off again.

 

  • Piling on more agency support multiplies relationships instead of solving the consistency problem. A rotating cast of external recruiters means every hiring manager re-explains their brief from scratch, and nobody owns the pipeline end to end.

 

  • A third option, doing nothing differently and hoping the backlog clears itself, isn’t really an option at all. It’s just the status quo with a different label, and the status quo was already producing stalled roles and frustrated hiring managers.

An embedded team, not another supplier

The engagement ran in four stages. Discovery aligned on hiring demand, roles and priorities, producing an agreed delivery model. Strategy and design built the sourcing and screening approach into a structured pipeline framework.

Execution ran candidate sourcing, screening and process management as an ongoing high-volume operation. Review and optimise monitored delivery and realigned with stakeholders on a continuous basis.

The client kept ownership of hiring priorities and final decisions throughout. Solutions Driven managed delivery end to end, with structured feedback loops keeping visibility and pace consistent across every live role. Hiring managers dealt with a team that understood their function, not a name they’d never spoken to before.

Crucially, the model was built to flex. As volumes rose and fell across phases, capacity moved with them, with no renegotiation, no re-briefing and no disruption to pipelines already in motion.

What the embedded Recruitment model actually delivered

The embedded team filled 87 roles, generating over 550 candidate submissions and 528 requested interviews along the way. That activity converted into a 95% offer-to-start rate and more than £3.6 million in placed salaries.

Those 87 hires were not junior volume roles. They spanned senior management, leadership and specialist appointments across the commercial, technical and operational sides of the business, each one carrying its own hiring manager, its own candidate market and its own definition of a strong hire.

A hiring capacity that once meant “whatever the internal team can squeeze in” became a sustained programme of senior and specialist hiring across every function that needed it. A candidate pipeline that used to be inconsistent became a documented flow of over 550 submissions.
